The grading scale of German Zeugnis language
The performance assessment follows a formula that almost every German reference letter uses. All five levels look friendly - the difference is two words.
Two words, three grades
Between "stets zu unserer vollsten Zufriedenheit" and "zu unserer Zufriedenheit" lie three school grades. What separates them is "stets" and "vollsten". Anyone who does not know that reads both sentences as praise - and the formula is built on exactly that.
This scale is not this page having an opinion

The bottom level also covers "bemühte sich" and "zeigte Verständnis für die Arbeit". Both sound like recognition and are not.

The estimate sits on the German school grade scale between 1.0 and 6.0 and is shown with one decimal. It weighs the performance and the conduct assessment together; next to it stands a justification that names the load-bearing phrases.

The check quotes the passages verbatim and writes one sentence of plain language next to them. That keeps the grade traceable - and lets you check every statement against your own document.
The warning signs as their own list
What stands out is also collected in one place: the passages where a benevolent sentence says something other than it appears to say.
What is missing from your Zeugnis
In a German reference letter an omission is itself a statement. The check names the mandatory components and the customary building blocks that do not appear - a missing expression of regret, for instance, a missing conduct assessment or missing achievements.
Two to four sentences of recommendation
At the end it says what to watch out for and what is worth renegotiating. The recommendation copies with one click, so it goes straight into your message to the HR department.

How to spot a bad Arbeitszeugnis
The satisfaction phrase is only the best-known spot. The check looks at the following patterns as well - and you can go through them by hand too.
The order in the conduct section
The customary chain is superiors, colleagues, clients. If superiors are missing from that list, it is one of the best-known signals - and one nobody notices while reading quickly.
The closing formula
A benevolent letter closes with three things: thanks, regret at your departure and good wishes for the future. If the regret is missing, or the closing formula is missing entirely, that is a statement about you.
Eloquent silence
What a reference letter leaves out weighs as much as what it says: a missing description of duties, a missing performance or conduct assessment, omitted customary qualities. The check names these gaps explicitly.
Passive voice instead of you
"wurde betraut mit" instead of "übernahm" - passive constructions push you out of your own achievement without a single critical word.
Stating the obvious as praise
"war stets pünktlich" is not a compliment, it is the minimum expectation. Whoever highlights it has found little else.
Deliberately ambiguous wording
"gesellig" or "zeigte Engagement für Arbeitnehmerinteressen" sound friendly and are read very differently in German reference practice than they sound.

The fastest self-test
Three glances, under a minute: does the satisfaction phrase contain "stets", and does it contain "vollsten"? Do superiors appear in the conduct section? And does the closing formula express regret at your leaving? If any of the three answers is no, a closer look is worth it.

A Zeugnis is not a gift, it is an entitlement. And it may not make you look worse in code than its wording says.
You are entitled to a Zeugnis
At the end of an employment relationship you have a right to a written reference. It states at least the nature and duration of the work; on request it extends to performance and conduct as well (§ 109 paragraph 1 Gewerbeordnung, the German trade regulation act).
Coded statements are not permitted
A reference letter has to be worded clearly and comprehensibly and may not contain features that say something different about you than its wording does (§ 109 paragraph 2 Gewerbeordnung). That the scale above is nevertheless established practice does not make it lawful - it only makes it widespread.
Talk to the HR department
The recommendation from the analysis is meant as a basis for that conversation: one concrete passage, one concrete request. A click copies it, you write the rest yourself - in your own words it lands better.
